Party around 20 with mostly companions, leadership at 3, good food diversity.
Doing trade and quests and some battles with neutral parties.Of course, never lost a battle, never retreated( never left), I avoid the hard ones with great map movement.
No looting, no failing quest.Never missed a pay.Money is great cause I've set up a lot of bussinises.
Companion interactions are disabled.
Why is he so upset? How to improve his moral ?

Companion complaints are turned off from the camp menu , that should include interactions.But "the general state of affairs" he's so unhappy about - what does that mean?
If I will send them off I'll have no more companions as lords or no more party skills later.

When you turn of Companion complaints, all it does is, that it hides the companion dialogues about their likes/dislikes about each other, it does not disable how companions feel about each other.

And since you have that hidden, you probably have no idea which companion(s) he's unhappy about.
Just kick him out :)

I had this party in vanilla warband and all was fine, it's my favourite party - accepts looting villages and robbing caravans and they don't dislike eachother.I just disbanded the rest now and keeping it the same way.
I hope they'll regain moral.
Yet I fell that their behaviour has been modified.At least Rolf it's not the same Rolf I knew.
 
A large problem with morale I have had is that companions get upset with large losses.  I tend to spend a lot of time training up peasants, and quite a few of them dont make it.  If you are paying on time, have food, completing quests, and not retreating then this is likely the culprit.
 
Rolf is not affected by heavy losses.I thing somehow the hated companions affect the general stat of affairs.And I also thing Rolf/Roland has been modded to want a lot of fighting.He seems to improve if I fight more often.Like he wants combat glory not trade.
 
It would be nice if entirely new companions could be imported into the mod from the camp menu.  While this is probably a bunch of work, it seems like a logical extension.  The good folks at Tale Worlds should probably incorporate this feature into the base and then allow us to compete to see who could build the best new characters.  Some characters certainly should be mod based, but by no means all.  I choose to believe there are folks whose essence fits in nicely with just about any military organization since the Romans. 

This would allow you to build a collection of happy companions, instead of a mailed assembly  of high-school drama queens.

It would also be nice if characters generated quests, although this could readily generate a different kind of high-maintenance annoyance.
