Questions about weapon proficiencies and skills

What's the weapon proficiencies for? what does it affect? speed, damage, accuracy for bow/xbow? I have a sniper xbow and it seem to do the same damage when I have 25 or 200 in proficiencies.

Another question is, does the skills like Surgery and Wound Managements have any affect when I order my troop to attack without me? With a previous character I had 8 in Surgery and when I order them to attack I seem to get the same death rate as when I have 1 Surgery in my current character when I join in the battle myself.

PS. Also does the hero like Marid and Borcha fight when you order your troops to attack without you?

Weapon proficiency for bows and crossbows affects how well you can aim with them, along with damage to an extent i think.

I don't think so. When you order your troops to attack untill all of them are killed/unconcious[sp?] both Marnid and Borcha don't lose any health at all.

Weapon proficiencies increase damage and attack speed, and also tighten your crosshairs for ranged weapons. I'm pretty sure surgery works even though you're not involved in the fight.
