Summary: Leadership experience gain from recruiting from villages into the player's party doesn't scale well. You get 4 experience PER peasant recruit flat rate with a 4x multiplier. So 1 exp base. This is not a reliable way of gaining leadership experience, effectively gating leadership exp gains behind clan tier rank 2 when you can form an army as a vassal.

Leadership is by far the most difficult skill to level up I've found. I usually set the Leadership gain via mods to something like 2000% and it still takes quite a while to level. Needs to be fixed.

you have to be constantly in an army to gain decent leadership.

Yeah rest of the actions are flawed and give way to few XP especially if you do not need to recruit troops when all your troops come from your prisoners

im aware of the leadership gain from armies, but like i said it locks this behind vassalage as mercs and indepedant non kingdom cannot form armies. If you want to raise leadership without joining as a vassal your basically SOL unless you turn to mods.

yeah youre right i've forgot that there is times you cant raise an army(which is stupid not being able to control your companion armies) i am so deep in my save that i simply forgot that time.

You have to avoid leadership til mid to late game. When you can lead armys it levels relatively fast.

On my next playthrough I'd become a vassal quickly so that I can create an army of my own clan parties and powerlevel leadership. When I'm strong enough that's when I leave and create my own kingdom. Creating armies seems to be the fastest way to progress midgame.
