So at about Lvl 9 Character - was serving Empire as Merc but seen they were getting a little too dominant decided to quit by hitting the Leave Kingdom and was immediately notified that some 10 Lords relations had become -20. Is that a normal hit considering the fact i was only a merc -getting little pay or anything else for that matter. Seemed large and also a bit gamey that all the hits were exactly the same -should be some personalities creating disparity there..no?

You get a -20 hit for leaving a kindom regardless. It makes sense as a vassal -- you're abandoning your oaths of fealty and such -- but I can't for the life of me understand why nobles would give two flips about a mercenary company leaving them. That's what mercenary companies DO.

They're acting like this is a graver sin than attacking their cities.

I agree, I think at the very most it should give a -10 loss with the faction leader only which should go back up if you sign back up to be a mercenary for them again.

It shouldn't do anything of the sort. It should give/detract relationship depending on your influence. That'd give some incentive besides money and make relationship gain reasonable.

Im pretty sure its a bug, the dialog and punishment is the same as when leaving as a vassal - the lord literally says "Are you sure you want to break a homage with me? You will lose all fiens from this." Now why the hell would he say that to a mercenary who cant own any fiens.

My quess is either they intended to make the system work better, and they didnt get to actually do it, and so just lazily copy-pasted the vassal-related code. Or its in the game, just the dialog itself it bugged and goes where it should not. OR maybe this is a feature, in which case they should be more clear about the funcionality from the get-go and call it something else than "mercenary work" because like this its just really ****ty vassalage and not a mercenary work.

Buy the way, if, on clan level 1, I get hired as a mercenary, how do I change my position to a vassal when I become a level 2 clan? Do I really need to quit, get all the above-described hate, and then rejoin as a vassal?

As far as I am aware, It is not working as intended.

I was doing some Historical RP and being a Viking Sellsword to the Aserai -- and decided to switch to the South Empire to keep things balanced, but got the minus 20 rep with all lords.

You can upgrade from a Mercenary to a Vassal with the same faction at no Penalty though.

Is there any way at all to leave your mercenary job normally? There is no indication on the duration of the contract anywhere, and quitting incurs -20 intended for vassal quit.

Many people have brought this issue up, myself included. However, I do believe the relationship penalty is working as intended, as you are breaking your mercenary contract by quitting early, and this leads us to the real problem... The mercenary contract goes on indefinitely without ever ending. I believe you are suppose to let the contract run its course, (given the contract term is coded properly and working, which at the moment it doesn't seem to be) and decide if you want to renewal your mercenary contract or not, with that particular faction. If you don't renewal, then it make sense for you to quit and not have any relationship penalty, but if you quit while still under contract, I do think you should be hit with a penalty, though maybe not as severe as breaking your vassal oath, something like a -5 with all lords at the most, since to some people's points, mercenary shouldn't be regarded as that loyal, outside the confinement of the contract anyway.

when ready just speak to the king

mercenaries get extra pay based on influence. You cant use it (you are not a vassal), so instead the game "buys" your points -> pays extra coin.
so if you do stuff that gives influence ... you will get paid a lot more.

I found that the "Low" pay was moot. I Joined an Aserai Army, with only 20 recruit units, And their army did all the fighting.

While I only got 25 gold for "Pay" I got 5k in Loot, and 3K in Prisoners. The real pay for most soldiers/Mercenaries was the spoils of war. Which seems accurately represented here. Sure 10-25g per battle seems measly, but when you actually work with the Army, instead of solo battling you get paid loads in loot. You can also Attack Caravans which yields plenty of loot.

You lose influence but you get no gold in return.

I had this happen to me as well but I didn't leave them I just attacked a village of a faction they were at war with.

This is something i would like to see changed. it makes sense if it was a length of a contract or for a war, but it shouldn't be an indefinite contract with the same punishment as a vassal leaving. also the dialogue both for joining and leaving if you speak to the king makes it sound like there should be no punishment for leaving.
